Purpose: This study aims to examine the effect of spiritual leadership on organizational performance in Hajj Guidance Groups (Kelompok Bimbingan Ibadah Haji—KBIH), both directly and indirectly through organizational commitment as a mediating variable. The study also seeks to extend the understanding of how spiritual leadership operates within faith-based organizations.

Method: This study employed an explanatory quantitative approach involving 89 respondents consisting of KBIH administrators, Hajj mentors, and administrative staff in Pamekasan Regency, Indonesia. Respondents were selected using purposive sampling. Data were collected through questionnaires and analyzed using Structural Equation Modeling–Partial Least Squares (SEM-PLS) with SmartPLS software.

Results: The findings reveal that spiritual leadership has a positive and significant effect on organizational commitment and organizational performance. Organizational commitment also positively and significantly influences organizational performance. Furthermore, organizational commitment partially mediates the relationship between spiritual leadership and organizational performance. These findings indicate that in faith-based organizations such as KBIH, spiritual leadership operates through psychological and moral mechanisms that strengthen members’ commitment before enhancing organizational performance.

Implications: Theoretically, this study extends spiritual leadership and organizational commitment theories into the context of faith-based organizations. Practically, KBIH managers should strengthen spiritually oriented leadership and foster organizational commitment to improve service quality and organizational performance.

Keywords: spiritual leadership; organizational commitment; organizational performance; faith-based organization; Hajj Guidance Groups.
